Johnson.
Welcome to AAE twenty twenty six.
We're here in beautiful Salt Lake City, and I'm sitting down with one of my favorite people.
And I mean that very sincerely because my position here as podcast host would probably not be even around if it was not for you, Dr.
Terryl Propper.
And it's just an amazing opportunity to sit down with you.
You've had a remarkable, just career within Endodontics, now stepping into the space of, practice and, DSO and things of that nature.
So, it's just a real pleasure to have you here.
Thank you so much for joining us on the podcast.
Marcus, it is completely my pleasure.
I feel like I've seen you rise through the AAE.
I couldn't think of anybody better to be the host of the podcast Endo Voices, and you've made it the success that it is, and EPP, my company, is so proud to sponsor.
医生
Dr.
Thank you for that.
You know, it means a lot.
We just wanted to create a platform where we can engage our membership and even those beyond the membership, in a different space and allow them to see that in the dentist, yes, we are very passionate and we're knowledgeable, but we are humans.
And there's so many aspects and just dynamics of what we do on a day to day basis, but case in point, we also want to talk about the humanity, the leadership, the growth.
And that's why it makes sense to have this conversation with you.
We can go back to 2016 when you were AAE president and kinda just talk about that experience, and then from there, just fill in the gaps.
Well, getting to be AAE president was one of the highlights of my life.
It was a difficult year.
We were without an executive director, and the AAE staff rose to the occasion.
Always And we had a terrific year.
You know, being in leadership is not about being ready to lead, it's about being willing to lead.
And so I've always been willing, I've always learned from every leadership experience I've had, and I've had a lot of them.
The worst experience of my life was leading the Tennessee Dental Association during COVID.
It was like the blind leading the blind.
We didn't know where we were going.
When you're a leader and you don't know where you're going and you have no vision and you're leading in the dark, it's really challenging.
博士。
Dr.
Does sound like that's a burden that you carry very well.
You've maintained your poise, but being prepared, being an endodontist probably help prepare you just a little bit because sometimes we say that we do endodontics in the dark, right?
All we can really see is that what we're doing on the imaging, and from there, we understand if we have success or not.
But lots of times, we're just leading by fill, leading by the literature, and understanding what has come before us to help us know where we're going.
Well, what comes before you as a leader helps to shape who you are as a leader, and I had so many role models.
My very first leadership experience in the AAE was I was a member of the professional in public and professional affairs committee.
And, I mean, I had leaders who showed me the way.
Noah Shivian, Jim Gutman, Don Aaron, Ken Namero, Chip Simone, Marty Levin.
I watched them my whole life.
I've watched the people who came ahead of me, and I've had a lot of female mentors.
And I have to say, Marcus, we've come a long way, but we need more women in leadership at the AAE, and we need to get more people involved.
And I think young people are hesitant to get involved because they don't have the experience.
But in order to be a leader, you have to position yourself to lead.
I think you said that, and it's so profound.
And we should probably just backtrack a little bit to understand your journey into leadership.
So I believe you practiced at least four years as a general dentist, and then became involved, maybe the, Nashville Dental Society, and then from there progressed into the Tennessee Dental Association.
So maybe just kind of talk about that and those mentors that guided you in a sense so that you're the profound leader that sits before us today.
Well, I've been in leadership positions my whole life, from high school to college to dental school to endo school.
And so when I got to be president of the AAE, it was a natural for me.
But the main reason that I lead is I like change.
I don't like status quo.
I love change.
Not everybody agrees with me, but I love change.
And I think it you're stale when you don't change.
And I like being in a position to have people follow.
But what I've learned is that leadership doesn't take place in the boardroom.
对。
Mhmm.
It takes place outside the boardroom where you develop relationships and you get to know your colleagues and you gain followership outside the boardroom.
So every experience I've had has let me grow, and I always observe, listen, and learn from the people ahead of me who have done it before.
I haven't always succeeded.
对。
Mhmm.
Failure teaches you a lot as much as success.
Just like a failed root canal teaches you what not to do the next time.
That's so true.
So I was a general dentist for four years.
I knew it wasn't for me.
I applied for the Hillenbrand Fellowship at the American Dental Association and I was a finalist, but I didn't get the fellowship.
Oh, wow.
But I did get a job at the Which you
a job, that's right.
Through the interview process.
So I was the assistant director of marketing for the ADA, and that taught me so much about management, practice management, and marketing, which I spoke for the ADA on their speakers bureau and as part of their success team for many, many years.
So all these experiences along the way prepared me for the, maybe another thing I'm really proud of is being the first female president of the Tennessee Dental Association in one hundred and fifty years.
That is impressive.
Yeah.
And well deserved.
And, you know, I think that it's just so poignant and it really indicates that you never really lose.
Right?
You either win or you learn.
And so when you went up for the Hillenbrand and you're a qualified applicant, but weren't successful in that endeavor, nonetheless, you still found space to find success.
And so I think that just speaks to your tenacity and your ability to keep pushing beyond and looking for opportunities, and I feel that many times individuals, or should say the younger dentists, they may be a little discouraged because they may not see a direct pathway into leadership.
But I tell you it was very nice to have individuals like yourself who invited me to call you on a first name basis and really allowed us to step into leadership and grow at our own pace, but still see how it was done.
Look, Marcus, just like new referrals are the bloodline to your practice, young leaders are the bloodline to the future of the AAE, and our directors on the board of trustee on the board of directors need to identify young leaders in their districts and feed them into the AAE.
So when I was president, we brought back the leadership development conference, which you were a member of the first class, weren't you?
I had a lot of fun.
没错。
Yes.
That was, yeah, 2016, 2017.
对。
Yes.
And that set you up for where you are now.
Been on the board of directors
Yeah.
Hosting this podcast.
But identifying young leaders is very important to the future of our profession.
I agree.
And I would even take it a step further.
Leadership matters, but also we need those to come back and and educate.
You're right.
You're right.
And I think that's where sometimes we as endodontists may feel that maybe we're not ready or at that level to teach the next generation for fear of like saying, I'm not as sound clinically as I thought I was, or these questions that they're asking me are now kind of pushing me to go and research a little bit deeper, but it's all just a community, and there should be no judgment.
So I I agree wholeheartedly with you about leadership, reaching back, finding that talent, and hopefully we
can And pushing it forward.
Extra stress.
是的。
Yeah.
The other thing is you have to take advantage of the opportunities you've given.
Like you said, I didn't get the Hillenbrand Fellowship, which is a year long dental administration fellowship, But I saw an opportunity to go in a different direction, and that's happened my whole life.
So you have to be tenacious and take advantage of opportunities that are presented.
Indeed.
Now, not to be too gender specific, but I'm loving the pink blazer right now.
It's amazing.
For those of you who can't be present, see, as always, you're very well put together, stylish, but you look amazing.
But I do wanna kinda dig a little bit deeper into your experience as a woman in leadership and also looking for other women to inspire and to kinda bring into the fold as well.
And what were some of the challenges that were surmountable in the long run, but at the the time they may have seemed a little bit fatiguing and just daunting?
Well, know, there are not that many women that are involved at the AAE at the leadership levels.
But the women that are are very committed, and they're very able, and they're very talented.
So I've always said that I don't wanna be known as a woman female leader.
I wanna be known as a trusted leader, and you have to build the trust.
My father always told me something, Marcus, and the people in the audience that are observing are gonna laugh because they've heard this so much.
My father always said to me, you have to be the bank teller before you're the bank president.
And I didn't really understand what that meant until I became involved with the AAE.
And after chairing 15 committees and being on so many, you have to learn the workings of the association before you can rise to the top and know how to run it.
But I think that there are, you know, come on.
50% of the endodontic residencies are women.
50% of the dental schools are women, and we need to reflect that leadership in our association.
And we're getting there.
Yes, We
have some very strong leaders, and we have some females that are coming up the pike, and I hope that I have inspired them as Sandy Madison and Linda Levin, and Clara Spadafore inspired And
we just finished amazing presidency under Doctor.
Flake and looking forward to, you know, obviously presidency now with Doctor.
Katz, who was actually the chair of the PPRC when I was coming in into the, actually it was the Deroziers and it was Katz and then it was the Deroziers because Katz went on to the board.
But anyhow, just that it's amazing community of individuals who are very supportive.
We always have to give a lot of credit to the AAE staff because they really make us look as good as we do.
Or they do.
As good as we think we do.
But the inner workings behind the scenes under the leadership of Ken Wadelka and and so on and so forth, it's it's quite impressive.
It's amazing to see it.
I remember when Ken interviewed to be executive director of this association.
And the year I was president, we were without an executive director.
So Trina Andreessen Coe
Love Trina.
And Catherine Rouse
Catherine
Love Catherine.
Were my right hand people.
And we we joined arms with the rest of the AAE staff to have a very successful year and placed, Ken Wedelka as executive director, I believe, under Linda Levin's, administration.
And he has been stellar.
And one thing I do wanna credit, you know, just the staff with is when we talk about that leadership development program, I think it's the, Association for Advanced Leadership.
They do a phenomenal job coming in and really getting us to focus on growth and hitting those pain points, but understanding that, you know, without pressure you can't rise to that diamond level.
And I think the AAE has done a great job of fostering those young leaders, but again, having a conversation like this, maybe we'll invite some more people to come out and and feel inspired.
Well, in the leadership development, the directors can do a lot by nominating people from their district.
The grad program directors can do a lot by nominating grad students that they think will be successful.
对。
Mhmm.
But I think one thing that I wanna leave the viewers with is that being a leader has a lot of responsibility, and you have to be accountable for the good things and the bad things that happen because not everything is positive.
And I think that the people that follow you, that look to you for leadership have to trust you and have to have confidence that your vision is for the good of the association and not the good of yourself.
Because there are a lot of leaders who take leadership positions for the perks and for the spotlight, but those leaders are never as successful as the selfless leaders.
I would agree with you wholeheartedly.
I think you have a great pulse on your leadership style.
I think that you have been able to also incorporate the ability to be nimble when changes or challenges may arise, But I would classify you more along the space of a servant leadership.
You know, I think that you invest in those around you, and then you go ahead and take the lead.
But I have seen you be able to say, hey, I gotta put my strong leadership hat hat on and be a little bit more coercive to get the goal.
But consensus is something that as a leader
consensus leader.
But let me tell you something.
I'm not afraid to call it like it is.
没错。
That's right.
And I'm fierce.
I'm not afraid of conflict, and I'm not I'm I'm fearless.
And I have a couple of my staff members are here observing this podcast, and they will tell you that what gives me fuel is empowering them to get better, to be better, to do the very best that they can do.
And they always make fun of me because I'm demanding in kind of a verbal, vocal way.
And so they know that I demand a certain level of I have expectations, high expectations, but I am not afraid to listen to them when they tell me I don't think we should go in that direction.
So I'm very amenable to change if you make a good case for it.
没错。
Yes.
But you're absolutely right about me.
You have got me nailed.
I'm a consensus leader.
I wanna hear everybody's opinion.
There's nobody's opinion that's not valuable.
But what fuels me is empowering people, inspiring people, and and trying to get the best out of the people that work with me.
And I think your resume clearly shows that.
But, you know, we also wanna touch on, the softer sides and not say that leadership is not soft, but we know that you have been a phenomenal clinician and we can talk about that, but I think what was really interesting is when I was just kind of reading a few points about your clinical experiences that the patients often would resonate with you along the lines of cooking and your culinary skills.
So talk about how you can, how someone can incorporate their personality into the clinical setting to really put their patients at ease, but also that's a connector for referring doctors and just other people in the community.
You've hit on a really important marketing point.
So you practice in Manhattan, one of the most competitive geographies.
You probably have 20 endodontists in your building.
I pretty much.
You know, it's we're adding a new one soon.
所以。
So
So in all my years all my my years of lecturing for the ADA on marketing and management, I've always said you have to identify your strengths and play to them.
You also have to know what your weaknesses are.
So I was in a practice with eight endodontists, three locations.
And I decided that my niche was going to be that I do a root canal and a recipe.
Okay.
So my patients would always
ask me.
They always ask me for a recipe when they left after they had the root canal.
So I always tell people, you have to identify what's your niche.
How are you gonna differentiate yourself from the other 10 endodontists in your building?
And I had a great relationship with my patients.
In fact, sometimes I found the procedure to be boring, and so I kind of entertained myself and my patients during the procedure, which made the time pass.
And patients always gave me such good reviews because their root canal was not only fun, but it also got them out of pain.
Got them out of pain.
Well, love that.
Anytime you can combine passion, well, two passions, and then have the patients leaving with an experience that they want to boast about, I think that's what we have to focus on.
We've seen so many technological advances.
We look around this beautiful space that we're in and we see all the technology, the advances in the clinical applications, the applied sciences, but we can't forget the patient.
So how do we still embrace all of this technology, the AI and so many various aspects that really reduce that entry level into us being able to do good endodontics, but keep the patient at the center.
Well, we're not treating a tooth, right?
We're treating a patient.
And if you want repeat referrals, you know, the patient is sent to you because their general dentist trusts you, has worked with you, knows you, and knows the patient's going to get a good outcome.
But I think the soft skills are somewhat lacking now because they're not taught.
You're taught the technical.
You're not taught how to communicate.
You're not taught how to talk to a patient.
You're not taught how to get that patient to ask for you when they need another root canal.
And so that was a forte I had because when I was finished with the root canal, I always said to the patient, Mrs.
Smith, was that better than you expected or worse than you expected?
Not afraid And
of what did being they always said?
It was better than expected.
They always say it's much better than expected.
It's always better.
And then I said, well, when you go back to your dentist, will you tell them that?
And what that did was it built a culture of referrals for me.
So I had so many repeat patients because they felt warm and fuzzy for me.
是的。
Yeah.
And I think that's a nice transition for us to maybe talk about the more business aspect with EPP.
I know you guys have built a strong brand based on culture, mentorship, and really sustainable growth, if we can even say that, to how to scale.
I think that at the end of the day, yes, we're passionate, we want to treat patients, we all love helping individuals, we also want to have a lifestyle, we want to be able to provide for our families.
The economics does matter, the business is important.
So maybe we can, you know, just kind of delve a little bit into what spawns your interest into, you know, the EPP space or DSO space and Dr.
Taking it to the next
It's very interesting.
And congratulations, by the way.
Thank you.
You're the founding managing partner, correct?
没错。
Right.
医生
Dr.
It's very interesting because I practiced endodontics for thirty years in Nashville in a group practice, and I retired in 2019.
And I co founded Endodontic Practice Partners with a couple of other co founders.
And what's been really interesting is to be on both sides of the chair.
是的。
Mhmm.
So I've experienced private practice, building a practice, for thirty years, and then going into the business aspect.
So when I was, part of my practice, I was the managing partner, I always had the business side.
This is something that endodontists today don't get.
They know how to do a root canal.
They don't know how to run a business.
医生。
Dr.
Very true.
And it's where I excelled.
Was one of my strengths.
And so founding Endodontic Practice Partners was a natural for me.
You know, I was interested in dental administration.
I'm an administrator by heart.
I love business.
I love budgets.
I love managing people.
And so EPP was a natural for me, and, we have slow and measured growth.
But what I'm most proud of is the culture of the company.
The culture of the company is still about our doctors.
One of my very favorite members of our company is sitting here observing today, who who is one of my dear friends.
And I think what she'll tell you is that EPP is very approachable.
We're still small enough to give very personal attention.
We're growing with measured growth, but it's been very interesting to be on the specialty support side of dentistry.
I get the question a lot, Marcus.
You were president of the AAE.
Now how can you go work for a DSO cofound DSO?
Well, it was easy.
You know why?
Because I like change, and I don't like status quo.
对。
Yeah.
And the practice models are changing.
So you're gonna stay how we practiced in the eighties and nineties, or you're gonna move with the flow?
Because everything just like clothing, it there's a pendulum.
It'll swing back, and there's always a place for private practitioners.
About 23% of endodontists are members of some kind of affiliation.
So the number's growing, but there's still 33% of endodontists who go open a private practice.
Who do not?
Who do.
Oh, who do.
对。
Yes.
没错。
Yeah.
You know, when we do talk about the various practice models, you know, was very keen on having just a solo practice and maybe having associates to help support that.
And I have seen a shift.
New York is a different animal though, you know.
By and large, we still have a lot of practices that operate autonomously.
But we are seeing that the DSO is changing that landscape.
I think some of the concerns are around the private equity component, but maybe we can discuss that.
It's it's probably more welcomed in a space where it's well understood from the management side, but someone who's a practicing clinician, it it can be a little bit confusing as to how you're able to still bring in the private equity, but still position the patients as the priority.
Well, look.
Being a member of a DSO is not for everybody.
You've gotta be in the right frame of mind.
You've gotta be in the right part of your career, and you've got
That's key.
That's key.
But very interesting is that the majority of our affiliates are 48 years old.
That's our average age.
You would expect you might be approaching that.
I am.
I'm that.
Now let's hope that the camera doesn't make sure that I'm approaching it.
But but But I am.
你
You
know, Support organizations came about because of high student debt.
没错。
Sure.
Because endodontists aren't trained to be business owners and CEOs.
But when you look at it, you're an endodontist, You're a clinical practitioner.
You're a CEO.
You're a psychologist.
You're an HR expert.
You're all of those things.
And what a DSO is supposed to do is relieve you of the management chores so you can focus on the clinical.
But some people enjoy the management of the practice and the business aspects of the practice.
So I think the DSOs, especially EPP, is evolving as our members give us feedback, what they're looking for, what they like, what they don't like, and we're evolving with them to give them what they need to be happy.
Because happy affiliates refer their friends.
是的。
Yes.
Right?
没错。
They do.
They do.
Happy patients refer their friends.
Very well said.
And I think you were uniquely positioned to be on the managing side through your, exposure through the ADA and your marketing's background.
And so how has that really helped you?
Because you've always had a vision.
Every time I've spoken with you, you've had a vision, and you're never afraid to commit to that and bring other others along with you.
没错。
No.
没错。
No.
It's it's a great leadership quality, and you get the job done at a high level, and bringing others along with you, like I always say, lifting as we climb.
But how has that understanding of marketing and admin really helped support you in this new role?
My background for the last thirty eight years has helped me in every aspect of being the chief dental officer for EPP.
I understand what it takes to market.
I understand what it takes to manage.
I understand what it takes to run a successful practice with multiple doctors, with multiple personalities who all are going different directions.
Personalities.
The more doctors you
add and the more staff you add, the more cumbersome leadership becomes.
In my practice, and I know my former partners won't mind me saying this, we couldn't even decide on what color carpet
I believe to
have in the office.
So if you don't have a strong leader, visionary, then it's very difficult to get where where you're going.
Maybe you can just identify a few pillars of your culture that you guys have built through EPP.
So I believe in culture.
I think that culture really just breeds success.
It breeds individuals who wanna be committed and contribute.
It's one thing to be involved, but when you are contributing, you know, that growth is a little bit different.
Well, creating a good culture is something we're always working on, because culture comes in many different flavors.
Right?
It's how you feel about your job.
It's how you feel about your staff.
It's how you promote people from within.
It's how you identify people that have strengths that they can contribute.
And I've always said that one of my strengths is recognizing somebody with talent like Ken Wiedelka.
That's He
has talent, and we've promoted him to the executive director for a reason.
We have a board of directors who are very talented.
They got there for a reason.
So I'm at EPP for a reason.
What I bring to the table is my experience in endodontics as a clinician, as an administrator, as a philanthropist
医生。
Dr.
As a culture builder, as a people motivator, as an inspiration, and all those things go into culture.
So I don't know that you ever finish building a culture.
对。
Mhmm.
Sometimes it comes natively, innately, but sometimes you have to massage it and work on it to get it where you want it to go.
You know, like you said before, you know, you are no stranger to adopting or adapting to change.
And so I think that just is a testament.
I love change.
I mean, I love I love change.
I mean, if if it were
up the only constant.
Right?
Change is the only constant.
If it were up to if it had been up to me when I was in practice, we would own the state of Tennessee.
We would have expanded to every nook and cranny, but when you have very conservative partners who aren't risk takers, I'm a risk taker.
And so there's that.
High risk, high reward.
And your career exemplifies that quite beautifully.
So you know what, Dr.
Propper, it's been amazing.
You know, I just wanted to just have a point of personal privilege and just to tell you, you know, very sincerely and genuinely how, inspirational it was to come in under your leadership.
Endo Voices
Endo Voices has been, you know, an international sort of success.
And for you to have recognized that talent in me, but also believed in me and say, let's put Johnson in that position.
Johnson
Johnson has performed well.
Thank you so much.
是的。
Yes.
I refer to myself as Johnson.
But at the end of the day, when people believe in you and you already have the belief in self, sometimes it's just that little extra belief that says, yeah, let's go ahead and make this happen.
Know?
I too can can achieve.
And so, just fantastic discussion, amazing conversation.
If you wanna just impart maybe three points or just some advice for the the young Endodontist or even the seasoned Endodontist, and and then we'll just kinda take it from there.
Well, think one thing I'd say is don't be afraid to get involved.
There will be people to help you and mentor you along the way, but you have to let somebody know you wanna be involved.
You can't sit in your dark room and wait for somebody to come tap you for your tally.
Great point, yeah.
Go to your director or tell somebody you wanna be involved.
I think being involved has enhanced my experience as an endodontist.
I have, as you know, I have a very diverse background and all that experience has brought me to who I am today.
So don't be afraid to get involved.
Tell somebody you wanna be involved.
But then once you're involved, do something with it.
Right?
Don't just get involved for the title or for the perks or for you get to travel.
You get a nice suite.
You get to go to nice dinners.
Get involved because you wanna make a difference, and you wanna take the association or your church or your school somewhere up there.
Have a horizon.
Have a vision where you wanna go.
And then inspire people to help you get there.
It's not a one one woman show.
对。
Mhmm.
It's a team that gets you there.
I saw that.
I like that.
One woman show.
没错。
Yes.
This has been just, you know, very fulfilling for me.
It's nice to just come back to those original people who believed in you and to just have a conversation on a different level and to see your evolution through Endodontics, through management, through leadership.
And I'll look forward to the next time we can have a conversation.
Well, it's been great, Marcus.
You know why?
Because it didn't feel like an interview.
It felt like we were
it's talking.
We're just having
a conversation.
是的。
Yeah.
And I've always loved that about you because you're very articulate and you're very knowledgeable and you're you're people savvy.
Thank you.
And that's why you're successful.
Well, you know what?
I'm I'm I gotta give all thanks to the man above, but indeed, do have the passion, but thank you so much for that.

We appreciate the sponsorship.
It means a lot that you wanna invest and reinvest in Endodontics through the podcast.
And, hopefully, you know, we'll just
I feel like I've come full circle.
You know what?
You've you've never have arrived, but you've made a pretty
nice journey.
是的。
Yeah.
Never arrived yet.
You're still you're still doing so many things.
Still on my way.
You're still on your way.
I'm excited to see what's coming down the pipeline.
